New Zealand ideal Immigration consulting Ltd is a company which helps many skilled people to immigrate and study in New Zealand. With increasing of immigrants and international students, they pushed New Zealand economic growth and make great contribution for New Zealand society and economy. New Zealand Ideal Immigration Consulting was established in 1985 (New Zealand Ideal Immigration, 2010). Currently, its 350 employees and professional consultants provide high quality service to their different customers. It also build India branch in Bombay, China branch in Beijing and Shanghai. Form its business strategies and promotion, its performance has increased quickly. Its revenue was closing to $100 million (New Zealand Ideal Immigration, 2010). However, in 2008, its performance began to decrease. Its employment relationship is very tight. Elizabeth and Eve worked in New Zealand Ideal Immigration Ltd. They also worked at overseas study department. Overseas study department was responsible for application of international student and selection of different university, institute and tertiary school. Adam is their director of New Zealand Ideal Immigration Consulting Ltd. Elizabeth and Eve worked at Overseas Study Department. Elizabeth is manager of Overseas Study Department. She has poor relationship with her subordinates. Eve is one of her subordinates which listen and reports problems to her directly. One day, Eve helped one international student select different university after diploma graduate. Eve intended to select Auckland Institute of Studies. However, Elizabeth disagreed with Eve. She wanted to help student to select Massey University. Due to disagreement of opinion, conflict occurred between Eve and Elizabeth. Poor relationship occurs between manager and Eve. Eve has poor relationship with Elizabeth. Poor relationship also leads to different problem and job dissatisfaction. Eve graduated from Auckland University of Technology with major of business. Eve has high communication skills and abilities to deal with different relationship and abilities. However, Eve reported this thing to Adam who was owner of New Zealand Ideal Immigration Ltd. Adam could not make equal management and wanted to shift position from Eve to another department. After conflict with Elizabeth, Eve was considering how to exit from New Zealand Ideal Immigration Ltd. In her spare time, she collected much information on new job position and advertisement of recruitment from New Zealand Herald, Trade Me and Mandarin Time. Eve also spent more time to explore relevant information from Internet. Due to poor employment relationship, New Zealand Ideal Immigration Ltd began to reduce its performance and profitability. New Zealand Ideal Immigration Ltd needs to make necessary change in order to improve their performance. Adam was lack of leadership skills. He also did not know how to use appropriate motivation theories to motivate his subordinates to achieve organizational goals. New Zealand Ideal Immigration Ltd should change their structure, technology and people in order to create better workplace and job environment (New Zealand Ideal Immigration, 2010). Adam and Elizabeth should learn more management theories and knowledge in order to improve their employee's job satisfaction. It should learn more two factors theory to help their employees to reduce job dissatisfaction. With adjustment of New Zealand immigration policy, New Zealand Ideal Immigration needs to make effective employment relationship management strategies and build best relationship with his employees because high employee's loyalty may contribute rapid growth of performance and profitability.

Task 2 Scenario analysis

1. Attitudes and perception

Attitudes play important role for people's behavior. Different attitudes will lead to different behavior and conducts. Positive attitude may lead to correct behavior and improve employee's satisfaction. Attitude is a hypothetical construct that represents an individual's degree of like or dislike for an item. Attitudes may be identified as negative attitude and positive attitude for different person, different thing and different place. People may focus on different attitude object (Wood et al, 2010). Negative attitude is easy to lead to ambivalent and conflict to an object. People may have possess both negative attitude and positive attitude for an attitude object. People also may make effective judgment based on different attitude such as negative attitude and positive attitude. Some scholars design the ABC model for attitude components. ABC model refers to affect, behavior and cognition according to Van de Berg et al, 2006 and Eagly & Chaiken, 1998. The affective responses refer to people's emotional response for attitude object. Affective response expresses an individual's degree of preference for an entity and attitude object. The behavior intention is a verbal indication or individual's behavioral response and tendency on attitude object (Bales, 1950, Bales, 1970, Belbin, 1981, Cacciope, 2001, Callaway et al, 1985). The cognitive response refers to people's beliefs about attitude object. People's experience, personality and observational learning also have direct affect for change of attitude. In New Zealand Ideal Immigration Ltd, selection of tertiary school is attitude object. Different people have different affective response. Elizabeth and Eve have different preference to Massey University and Auckland Institute of Studies. Elizabeth and Eve form different t affective attitude. From their different affective attitude, Elizabeth and Eve have different behavioral conducts. However, Elizabeth and Eve also have different cognitive response for attitude object. Elizabeth decided to select Massey University for student. Eve decided to choose AIS for student. This caused the conflict and quarrelling.

Perception is the process of attaining awareness or understanding of sensory information. Perception is the meaning of receiving, collecting, apprehension with the mind, action of taking possession and apprehension with the senses. People will use different perception to make judgment. Based on Weber-Fechner law, people may use perception to quantify the relationship between perceptual effects and the intensity of physical stimuli. People's cultural background influences perception formation (Certo, 2007, Dennis & Garfield, 2006, Diehl & Stroebe, 1987, Flowers, 1977). Personality and interesting also impacts on perception. People may use past experience to make judgment and make effective decision making for different things and events. People past experience decide success of perception for different things and events (Flowers, 1977, Gersick, 1988, Myspace, 2008, Hede, 1994). In this situation, Elizabeth and Eve has different work experience, personality and interesting. Elizabeth used her past experiences and personality to influence its perception and decided how to select suitable tertiary school for international student. Elizabeth also came from European with rich European culture influence. Elizabeth also believes Catholic Church which forms her special cultural background. She would like to use Holy Bible principle to guide her life and perception. Her behavior and perception is to love people and love God for her conducts and behavior. However, she also used different strategies to resolve conflict and misunderstanding. Eve's personality and interesting influences her decision making. She would like to select suitable school for international students because international students are easy to graduate from private school. After international students graduated from private tertiary school, they may immigrate New Zealand directly with relevant job offering. Her perception decided her selection for international student and help international student to immigrate in New Zealand.

2. Two motivational theories-McClelland's three-need theory and Herzberg's two-factor theory

Herzeberg's two factor theory may apply New Zealand Ideal Immigration Ltd because Frederick Herzberg made deep research on people's motivation. From his deep research and exploration, Herzberg identified two factors which may motivate people to achieve their organizational goals. Hygiene factors are mostly associated with the workplace environment. Business organization may use hygiene factors to prevent worker dissatisfaction (Janis, 1971, 1972, Lawrence & Sceiler, 1965, Lustig, 1987, Rahim, 2001, Robbins et al, 2008, Robbins et al, 2009). Hygiene factors are work conditions, benefits, policies, pay and supervisors. Motivators impact on levels of worker satisfaction and efforts. Business organization may use motivators to improve job satisfaction. These motivators are achievement, recognition, responsibility, work itself and challenge and growth. In this scenario, New Zealand Ideal Immigration Ltd could not use Herzberg's two factors theory to guide their employees and motivate their employees to achieve organizational goals. Relationship is one of hygiene factors which may motivate employees to reduce job dissatisfaction. However, Elizabeth has poor relationship with Eve. Poor relationship lead to poor performance of New Zealand Ideal Immigration Ltd. Adam did not understand how to create better workplace and employee relationship to motivate their employees to reduce job dissatisfaction. In this scenario, Elizabeth could not make effective decision making based on customer needs (Schein, 2004, Thomas, 1999). Elizabeth also did not know how to use hygiene factors to reduce job dissatisfaction. In fact, Elizabeth should learn more experience and respect her subordinates in order to win better workplace atmosphere. Better employee relationship may help Eve to reduce job dissatisfaction. At meantime, Eve should give up her idea to improve her skills. She should use communication skills to melt conflict between her and Elizabeth. Adam should provide better workplace environment in order to make effective management and control for growth of performance and profitability.

McClelland's three-need theory also may guide New Zealand Ideal Immigration Ltd because the three-need theory focuses on needs for affiliation, power and achievement. Need for achievement (n-Ach) is associated with the needs for excellence, challenge and creativity. Some people like to use challenges job to prove his ability and skills. For example, in New Zealand Ideal Immigration Consulting Ltd, some staffs like to do challenging work for acquirement of more international students (Schein, 2004, Robins et al, 2008, Tuckman, 1965). Their income depends on their contribution and number of international students without base salary. Many people also like to use creativity and innovation to meet their achievement needs. Need for affiliation (n-Aff) is associated with the need for social interaction, friendship and caring. In New Zealand Ideal Immigration Ltd, need for affiliation influence Elizabeth and Eve. Lack of social interaction and caring leads to poor relationship between Elizabeth and Eve. Adam also did not care and concern his employees. Adam also did not create better workplace relationship and atmosphere to their employees (Tuckman, 1965, Tuckman & Jensen, 1977, Wood et al, 2010). Though Eve and Elizabeth have strong need for affiliation, they could not gain satisfaction from current situation. Need for power (n-Pow) relates to the desire for domination and control. In this scenario, Elizabeth has high need for power because she wanted to control and dominate Eve and her subordinates. This will influence New Zealand Ideal Immigration Ltd. Adam also has high desire and need for power which relates to the desire for domination and control.
